Why do so many burnout interventions fail—despite good intentions?



Because burnout is rarely just an individual problem.


Research consistently shows that focusing only on the employee, through stress management tools, meditation apps, or reduced hours, is not enough. The most effective and lasting results come from combining individual and organisational approaches.

In my work with clients recovering from burnout, one factor makes a profound difference: what they return to. Receiving leadership support, a safe space to talk about vulnerabilities, flexibility in setting working hours and in adapting work demands, and the feeling that someone cares about how you are doing are strong factors that contribute to a long-lasting recovery, whereas returning to unchanged conditions significantly increases the risk for relapse.

Burnout develops when job demands consistently outweigh job resources. While job demands are aspects of your work that require sustained effort and energy, job resources are aspects of your work that give you motivation and energy, and stimulate your professional growth and development.


In her book "Beating burnout at work", author Paula Davis mentions job resources that appear to be central for creating well-being and healthy workplaces:

☑️ participation in decision-making

☑️ autonomy and job control

☑️ development opportunities

☑️ role clarity

☑️high-quality relationships with colleagues


Besides these, factors like receiving leadership feedback and recognition for one's performance and having meaningful, impactful work are also important

contributors to strengthening the foundation of an employee's resilience.

This is the reason why a holistic approach, which means shifting the focus

from fixing individuals to strengthening the organisational resources system has more chances to succeed in creating a healthy, resilient workplace.

When employees thrive, the organisation will see the results in numbers: in fewer medical breaks, decreased turnover, and more satisfied customers.
